Why Skills Aren’t Enough When Hiring

As someone who has had the privilege of building teams across industries—whether in large corporations or my own startups—I’ve learned one critical lesson: hiring for skills alone isn’t enough.

You’d think that after years in HR and leadership roles, I’d have the perfect formula for avoiding hiring mistakes. In many ways, I did. When I founded my first company, CGLytics, I made great hires from day one—people who not only had the right skills or the ability to quickly gain the skills on the job but were also deeply aligned with our mission, values, and vision. They thrived because they believed in what we were building.

However, I also learned some hard lessons. In my second startup, I compromised on cultural fit in favor of technical skills to ramp up quickly. I focused heavily on hiring individuals with the experience we needed to build the business at pace. On paper, these hires made sense. But it proved counterproductive—while the technical skills were present, there was a disconnect with our fast-paced startup culture, dynamic environment, and the absence of established systems. I realized that even the most skilled hires won’t thrive if the environment doesn’t align with their values or how they work best.

To be clear, this wasn’t necessarily their fault. Many of these hires could have thrived in an environment that better suited their work style and cultural dynamics. However, in a startup setting, where the demand is high and we were still building infrastructure while working at a fast pace, alignment with the company culture was missing. Even with equity and other incentives, the mismatch in work dynamics held us back. It cost me, in the end, time, money, productivity, and team morale. Some of them I would love to work with again once we are a more mature business.

Over the years, both in founding CGLytics and now INOP, I’ve encountered the delicate balance between hiring for technical skills and ensuring a candidate aligns with the company’s mission. The reality is, that you can hire the most qualified person on paper, but if they don’t connect with your company’s values, it won’t be long before misalignment creeps in.

This experience reinforced my belief that cultural fit is just as important, if not more so, than technical skills. You can hire someone who ticks every box on paper, but if they don’t buy into your company’s mission and way of working, they won’t last long.

Today, the team we have is not only skilled but also shares our mindset, beliefs, and drive to achieve our mission. Cultural alignment has been key to our success. And because we operate across multiple countries, factoring in cultural differences and work preferences has also been crucial.
